What Makes Superintendents Extraordinary?

The role of a superintendent is one of the most challenging and rewarding positions in education. Last week, I was fortunate to spend time with superintendents from across the country, and they were asked what makes a leader extraordinary. Their answers are worth noting and reflecting upon.

We all know that leading a district is not for the faint of heart—it requires courage, clarity, and a relentless commitment to students. While every leader brings their own style to the work, the following are answers we heard from those in the room, many of whom had just received prestigious awards for their leadership.

1. Kids Before Adults

At the heart of every decision, extraordinary superintendents put students first. Whether it’s allocating resources, setting policy, or navigating complex negotiations, their guiding question is simple: What’s best for kids? This clarity keeps them anchored in moments when the noise of adult concerns threatens to drown out the mission.

2. Willingness to Take Risks

Education is full of traditions, and change can feel disruptive. Exceptional superintendents aren’t afraid to challenge the status quo. They take calculated risks to innovate, knowing that the safe route rarely leads to progress. Their courage to try new approaches inspires others to think differently, too.

3. Hiring the Right People

No leader can do it all alone. Extraordinary superintendents surround themselves with talented, trustworthy teams. They hire not just for skill but for alignment with the district’s vision and values. The best leaders recognize that people drive progress—and they invest in building strong, capable teams to carry the work forward.

4. A Relentless Commitment to Vision

In a role filled with competing priorities, a clear vision provides direction. Great superintendents don’t just create a vision statement—they live it. Every decision, big or small, reflects their commitment to where the district is heading. This focus provides stability for staff and confidence for the community.

5. The Ability to Read People

Being able to “read the room” is an underrated but critical skill. Extraordinary superintendents understand people—their motivations, fears, and strengths. They can adjust their leadership style to connect with teachers, parents, board members, community leaders, and any stakeholder. This emotional intelligence allows them to build trust and foster collaboration, even in tense situations.

6. Fearless Leadership

Finally, the most extraordinary superintendents aren’t paralyzed by the possibility of losing their job. They know their responsibility is to serve students and communities, not to protect their own position. By refusing to lead out of fear, they model integrity and courage. This kind of fearless leadership can change the trajectory of an entire district.

These leaders understand the fast change AI is bringing into the education space. They understand that AI expands competence- but it is up to the leaders to hold the transformation and vision.

Extraordinary superintendents don’t become extraordinary by chance. They make daily choices to put kids first, take risks, trust their teams, stay true to their vision, and lead with courage. In doing so, they leave a legacy far greater than any one policy or initiative—they transform lives.
